From what I could gather, the initiation was coming out of the well in the dead of night, not jumping in. The Templars used this place and the Jesuits afterwards, it is said to be inhabited by demons who haunt it at night, if the man could pass the challenge, he would be admitted in the Order.
Resisting fear, because members of the Templar had to be courageous and self-sacrificing in their duties. The demons were already there, or perhaps the initiates brought them with themselves, but the point was indeed to resist them and be able to reach the top of the well before daylight.

They only fought them mentally, spirit creatures cannot be killed by mortal means. Some people are tormented by demons who chase them day and night.
Demons can be tormented in turn too and made to weep but nothing short of holiness is required for that from what i know
